the biggest factor in ending racism was the success of black footballers, it was a long a very difficult road for those players in the 70s and 80s, ultimately its difficult for a crowd to be racist if you hero / best player is black.
Likewise to end homophobia it will take a few players to out themselves, and the first few who do will get a very rough time but will pave the way forthose that follow.
